85. 人际冲突的过程 冲突不是一种静止的状态,而且一个动态的过程,在这个过程中,冲突双方的认知、情绪和关系都可能发生变化。美国学者潘迪(pondy)曾经提出冲突的五阶段模式:冲突潜伏阶段(latent conflict)、冲突知觉阶段(perceived conflict)、冲突感受阶段(felt conflict)、冲突外显阶段(overt conflict)、结果阶段(aftermath conflict)。 在冲突潜伏阶段,可能导致双方冲突客观条件已经基本具备,也就是说,双方相互依赖,而且在某些方面存在差异,难以兼容,但是,双方还没有明确意识到这种不兼容。当双方认识到他们之间的差异,而且认为不能相容时,就进入了冲突知觉阶段。当双方开始分析冲突性质时,思考应对策略,而且还出现一些情绪性的反应(如紧张不安、不舒服、愤怒等)时,就进入了冲突感觉阶段。在这个阶段,双方都需要做出选择:是回避冲突,还是公开面对冲突?只要一方将冲突公开化,就会进入冲突外显阶段,这时,双方可能发生言语上的争执、情绪上的对立,甚至行为上的对抗。在这个阶段,很容易出现冲突升级,将矛盾扩大化、情绪化。 冲突意味着人际平衡关系的破坏,经过一段时间的互动,双方关系一般会达成一个新平衡,这时就进入冲突的结果阶段。冲突的后果可能是两败俱伤,也可能是一胜一负,如果处理得当,也可能双赢。当然,能否达到双赢的效果,要取决于冲突的性质与双方管理冲突的水平。 (
85. The Process of Interpersonal Conflict Conflict is not a static state but a dynamic process in which the cognition, emotions, and relationships of the conflicting parties may change. The American scholar Pondy once proposed a five-stage model of conflict: the latent conflict stage, the perceived conflict stage, the felt conflict stage, the overt conflict stage, and the aftermath conflict stage. In the latent conflict stage, the objective conditions that may lead to conflict between the two parties are basically in place, meaning that they are interdependent and have differences in certain aspects that are difficult to reconcile, but neither party has yet clearly realized this incompatibility. When both parties recognize their differences and believe that they cannot coexist, they enter the perceived conflict stage. When both parties begin to analyze the nature of the conflict, consider response strategies, and exhibit emotional reactions (such as anxiety, discomfort, anger, etc.), they enter the felt conflict stage. At this stage, both parties need to make a choice: whether to avoid the conflict or to openly face it? As soon as one party makes the conflict public, it enters the overt conflict stage, at which point, both parties may engage in verbal disputes, emotional opposition, and even behavioral confrontations. At this stage, it is easy for the conflict to escalate, expanding the contradictions and making them more emotional. Conflict signifies the disruption of interpersonal balance, and after a period of interaction, the relationship between the two parties generally reaches a new equilibrium, at which point it enters the aftermath conflict stage. The consequences of conflict may be mutually harmful, or one party may win while the other loses, but if handled properly, it may result in a win-win situation. Of course, whether a win-win outcome can be achieved depends on the nature of the conflict and the level of conflict management by both parties.
